Emotional well-being and burnout prevention: how to sustain your business without burning yourself out in the process

There’s a question that rarely appears in business management manuals, but which, more than any marketing strategy or financial model, determines whether a business will be sustainable over time: How is the person running it doing? This is the central question of the online conference that CubaEmprende dedicated to the emotional well-being of entrepreneurs and the prevention of burnout—a phenomenon that, as we will see, is not a weakness of character or a lack of vocation, but rather the predictable and preventable result of poorly managed chronic stress.
Emotional Well-being as a Strategic Resource
Psychology distinguishes two dimensions of well-being. Hedonic well-being refers to the presence of positive emotions, enjoyment of work, and daily satisfaction. Eudaimonic well-being, systematically studied by Ryff (1989) and developed by Seligman (2011) in the PERMA model, points to something deeper: a sense of purpose, personal growth, and full functioning as a person. Both dimensions are necessary. The entrepreneur who only works out of economic necessity, without enjoyment or purpose, is not well—even if the business is doing well.
The PERMA model—an acronym for Positive Emotions, Engagement, Relationships, Meaning, and Achievement—is the diagnostic map we use at the conference to help each participant identify which of these five areas has the greatest deficit. The question isn’t whether you’re doing well or poorly in the abstract; it’s which specific dimension you’re currently weakest in, because that weakest dimension is also the first to decline when stress accumulates.
And here’s the connection that gives meaning to the entire conference: emotional well-being, as measured by PERMA, and burnout are not two separate issues. Burnout is PERMA in the red. When all five areas deteriorate consistently—when there’s no enjoyment, no real presence at work, no sustaining relationships, no meaning, and no recognized achievements—burnout becomes inevitable.
Burnout: A Biological Process, Not an Attitude
Psychologist Christina Maslach, from the University of California, Berkeley, has spent decades defining the scientific standard for burnout. Their three-dimensional model (Maslach & Jackson, 1981; Maslach, Schaufeli & Leiter, 2001) identifies three dimensions that don’t arrive all at once but rather gradually: emotional exhaustion—the feeling that there is nothing left to give—, depersonalization or cynical detachment from work and people, and diminished sense of personal accomplishment—when nothing one does seems sufficient or valuable.
What makes this topic especially relevant for Cuban entrepreneurs is the context. Structural economic uncertainty, supply disruptions, family pressure, blurred boundaries between personal life and business: all these conditions are not episodic risk factors but the permanent backdrop against which they operate. In this scenario, chronic stress is not the exception—it is the norm. And chronic stress has a documented biological cost.
Neuroendocrinologist Robert Sapolsky (2004) has demonstrated through decades of research that cortisol—the stress hormone—when sustained at elevated levels, impairs the very brain structures that entrepreneurs need most: working memory, emotional regulation, and the ability to make decisions under pressure. The concept of allostatic load, coined by McEwen (1998), names this biological price: the cumulative cost the body pays when the stress adaptation system is constantly activated. It is not a metaphor. It is a measurable variable with real cognitive consequences.
The Yerkes-Dodson Law (1908) adds a crucial nuance that dismantles the most widespread myth of entrepreneurship: that more effort always equals better results. The performance curve is bell-shaped. A low level of activation produces demotivation and low performance. The optimal zone—with manageable stress—is where maximum focus and creativity occur. But beyond that threshold, excessive stress leads to errors, anxiety, and burnout. The issue, then, is not working harder: it’s operating within the optimal zone.
Scientifically Backed Tools
The conference goes beyond diagnosis. It presents concrete, trainable, and empirically supported tools for emotional regulation and self-care.
James Gross (1998, 2003) has demonstrated that not all emotional regulation strategies are equally effective. The most common—enduring, suppressing, pretending everything is fine—is also the least effective and the one that generates the greatest physiological cost. Cognitive reappraisal, on the other hand, consists of changing the angle from which the situation is interpreted, not denying it. It’s not about thinking positively: it’s about finding a different perspective that allows you to act without becoming paralyzed.
Jon Kabat-Zinn (1990) provided decades of evidence on mindfulness as a practice for regulating the autonomic nervous system. A technique as simple as 4-4-4 breathing—inhale for four seconds, hold for four, exhale for four—activates the vagus nerve and produces a measurable reduction in cortisol within minutes. It requires no free time or special conditions: it can be applied before any difficult decision, in any context.
From the field of Positive Organizational Psychology, Luthans, Youssef, and Avolio (2007) formalized the concept of Psychological Capital (PsyCap)—a psychological state that integrates Hope, Self-Efficacy, Resilience, and Optimism—and demonstrated that these are not fixed personality traits but rather trainable resources. PsyCap significantly predicts job performance, engagement, and a reduction in burnout.
Leader well-being is a matter of business policy.
But it is necessary to connect individual well-being with team dynamics. Hatfield, Cacioppo, and Rapson (1993) documented the phenomenon of emotional contagion: emotions are transmitted automatically and unconsciously within groups. Mirror neurons cause the team to reflect the leader’s emotional state before they even utter a word. An entrepreneur experiencing burnout not only deteriorates themselves but also creates an organizational climate that negatively impacts everyone who works with them.
Amy Edmondson (1999) demonstrated that psychological safety—the perception that it is possible to express oneself without fear of negative consequences—is the variable that best predicts team performance. And Google’s Project Oxygen (Garvin, 2013) confirmed something that contradicts common managerial intuition: the most effective leaders are not the most technically brilliant, but rather those who create supportive environments, listen before acting, and model work-life balance themselves.
The conclusion is straightforward: the emotional well-being of the entrepreneur is not a perk granted when the business is thriving. It’s the fundamental condition for the business to thrive. Taking care of yourself isn’t selfish—it’s leadership.
